I think Nonaka's view are quite ambiguous, confusing, simplistic and unhelpful. The dichotomy individual/organizational learning is another controversial issue with another guru (Senge) at stake. I think the most useful concept which explains organizational learning is the concept of "Transactive memory". Don't be afraid, it's easy to grasp it. People learn, things do not. But when people know each other, when they know their colleagues' passions, hobbies, motivations, interests, characters they can interact well. When a team interact when they leverage on their strebghts and weaknesses, they are like a whole, they complement each other. This "complement each other" is what I call "organizational learning", that is integration...For istance, think for a little while about sport. It happens very often that a team buys many champions and they fail because they don't know each other. They're champions but not a whole. They don't know what kind of play the others like, what speed they have, what kind of physical resistance. Organizational learning is interaction knowledge, an aspect not quoted by Nonaka. If you're interested, I will quote a couple of academic articles dealing with the topic, which I find highly useful to sole the long-standing controversy between Holism and Atomism...
